Abstract

<jats:p>This article presents a comprehensive analysis of the quality of working life of employees at a motor transport enterprise operating in a frontline zone, taking into account the specific conditions imposed by martial law. The evaluation is based on the integral indicator of working life quality (WQL), calculated using survey data and radar charts constructed around seven key criteria. The obtained WQL values across different employee groups reveal a low level of satisfaction, indicating an urgent need for improvement in working conditions, particularly regarding remuneration, social guarantees, and benefits. Special emphasis is placed on the external factors influencing employees — ongoing armed conflict, persistent danger, and psychological pressure — that complicate work processes and diminish motivation. The article proposes a systemic approach to improving working life quality, considering both techno-organizational and socio-economic factors. Based on an adapted model, specific recommendations are developed for motor transport enterprises functioning in high-risk zones. Key areas include ensuring basic safety and sanitary-hygienic conditions, implementing mechanisms for mental health support, fostering flexible management practices, and providing social protection for employees and their families, especially those mobilized. Institutional recognition of employees’ contributions under challenging conditions is also highlighted as crucial for boosting loyalty and local leadership. The implementation of these recommendations constitutes a vital part of the enterprise’s crisis management strategy aimed at workforce stabilization, retention of human capital, and ensuring functional resilience during armed conflict. This comprehensive approach not only improves current working conditions but also lays the groundwork for sustainable development and post-conflict recovery. The research findings have practical implications for other sectors operating in crisis or hazardous environments and can be utilized to adapt management practices aimed at enhancing personnel social protection.</jats:p>
