How Sense of Coherence and Job Crafting Are Associated with Momentary Job Performance Among Employees With and Without Current Mental Health Issues

<p>This study examined how Sense of Coherence (SOC) and job crafting relate to momentary job performance, using an ecological momentary assessment (EMA) design. We also investigated whether these relationships differ between employees with and without current mental health issues (MHI). Data were collected from 362 employees over 6 working days within 14 days, yielding 4,789 observations nested in 1,792 days. Multilevel analyses revealed that SOC positively predicted momentary job performance, with this effect mediated by general (between-level) job crafting: employees with stronger SOC engaged more frequently in job crafting behaviours, which in turn enhanced their performance. Among employees with current MHI, SOC and momentary (within-level) job crafting showed a compensatory function: SOC had a stronger positive effect on momentary performance, and the performance-enhancing effect of momentary job crafting was more pronounced. These findings highlight SOC and job crafting as key salutogenic factors that were linked to better momentary performance overall, with SOC and momentary job crafting showing an additional compensatory role for employees with current MHI.</p>
